CONDUCTING AN APPRECIATIVE ORGANIZATIONAL ASSESSMENT TO CUSTOM DESIGN A TEAM TRAINING AND DEVELOPMENT PROGRAM FOR GREATER CULTURAL AWARENESS AND COMPETENCY 

SITUATION
Through the Mercer County Community College Center for Training and Development, Janet Davis and James Davy assisted the president of a private continuing care residential facility to improve communications with and among the management team and at all levels within the company. The President wanted to strengthen and foster positive communications at all levels of the organization and with its residents.

APPROACH
To better understand the business issue, we conducted a business issue assessment featuring appreciative interviews of the top management team. We were interested in discovering the positive core of the organization and the management team, itself and to discuss their hopes and aspirations for a positive working environment. The appreciative interviews enabled us to identify the team’s positive core of strengths as: the enjoyment of working at the facility and serving a higher purpose—helping vulnerable senior citizens live as independently as possible; and the satisfaction of knowing that they deliver efficient and effective services. The interviews enabled us to identify the need for cultural awareness/competency training and development to improve communication between and among a very culturally diverse staff. The management team’s greatest wish was to develop competency in more effective skills for greater cultural awareness.

We then custom designed a one day training program for the top management team that focused on:

Understanding the concept of cultural awareness and competency, with emphasis on:
 
  • Awareness and acceptance of differences
  • Self-awareness the dynamics of differences
  • Knowledge of other cultures
  • Adapting skills and approaches

  • Using appreciative inquiry to plan for positive and affirming workplace communications throughout the company. The 4-I planning cycle was used to imagine how the organization culture could become more affirming and positive and then to plan the specific action steps for achieving and sustaining such a culture.

    RESULTS
    The one day facilitated training program produced a team based plan to foster and sustain positive and affirming workplace communications at all levels of the company and with its residents. At the end of the day long session, the members of the management team each made personal commitments to model the affirmative, positive communication styles they all desired.
